EXAMINING THE MEDIATING EFFECT OF WORK MOTIVATION ON THE RELATIONSHIP BETWEEN ORGANIZATIONAL FACTORS AND EMPLOYEE PERFORMANCE IN A MEDICAL DISTRIBUTION COMPANY

This study examines the mediating effect of work motivation on the relationship between job skills, work environment, and organizational culture on employee performance within a medical distribution company. The research is motivated by internal organizational challenges, including workload imbalance, inconsistent coordination, and the limited internalization of organizational values, all of which potentially influence employee motivation and performance outcomes. Using a quantitative survey administered to all employees and analyzed through Partial Least Squares Structural Equation Modeling, the study identifies the factors that significantly influence motivation and, subsequently, employee performance. The findings show that the work environment has a positive and significant impact on work motivation, whereas job skills and organizational culture do not demonstrate significant effects. Work motivation is found to significantly improve employee performance, confirming its role as a central psychological mechanism shaping workplace behavior. Mediation analysis indicates that the work environment indirectly enhances performance through motivation, while the other two variables do not produce meaningful indirect effects. These results highlight the dominant role of workplace conditions in fostering motivation and performance. The study provides practical implications for strengthening cultural internalization, improving physical and non-physical work climate, and aligning competency development with value-based motivational systems. It also contributes to theoretical literature by reinforcing empirical evidence on the mediating role of motivation in organizational performance dynamics.
